Middle management is the intermediate management level of a hierarchical organization that is subordinate to the executive management and responsible for ‘team leading’ line managers and/or ‘specialist’ line managers. Middle management is indirectly (through line management) responsible for junior staff performance and productivity.[1]
Unlike line management, middle management is considered to be a senior (or semi-executive) position as middle managers are authorised to speak and act on behalf of the organisation to line managers, junior staff and customers. In this level of management are included division, plant and department managers. [2]
Role in an organization[edit]
Functions of a middle manager[edit]
A middle manager is a link between the senior management and the lower (junior) levels of the organization. Due to involvement into day-to-day running of a business, middle managers have the opportunity to report valuable information and suggestions from the inside of an organization.[3] They are in charge of putting into practice guidelines established previously in the strategic plans by top level managers. [2] Moreover, the middle manager is a channel of communication within the organization, as they pass on major decisions of executives and the main goals of an organization to lower levels of employees. This contributes to better coordination between workers and makes a company more united.[4]
The primary responsibility of a middle manager is to implement a strategy, created by the executive level, in the most efficient way possible. In order to reach the target goals, a manager may adjust and interpret the initial plan.[5] Other functions can be divided into three main categories:[6]
- Technical
Middle managers are in charge of facilitating any changes needed in an organization and creating an effective working environment. They administer day-to-day routines, monitors performance and make sure everything is done in compliance with organization’s needs.[7]
- Human resources
One of the most important functions of a middle manager is motivating, leading and inspiring their subordinates. This also includes building a team and supporting any team member when necessary.
- Strategic
Strategic functions involve analyzing a subordinate group in terms of productivity and financial effectiveness, creating a strategy of improving the current situation and reporting to the executive management in the form of attending a boardroom meeting or a discussion.
Competencies[edit]
A number of competencies are critical to become an effective middle manager.
- Leadership. The most important competency that consists of many skills. As an inherent leader, middle managers have to possess sense-making and persuading skills. They must be able to motivate, influence and guide their subordinates, become a role model for them, demonstrate the quality and the level of work contribution necessary for the organization and engage in continuous self-development and learning.[7][8]
- Decision-making. Ability to quickly solve the problems, make decisions under pressure and take responsibility for the outcome.
- Creativity & Visioning. Managers should have a clear vision of the strategy implementation and be creative in overcoming the possible difficulties.[6]
- Performance management. Involves managing the performance of subordinates and, specifically, the line managers, effectively, by setting clear and measurable objectives for them and provide coaching. Middle managers must be also skilled in presenting, persuading and influencing people.[citation needed]
Middle manager vs. line manager[edit]
A middle management position is often mistakenly described as a similar to the line management one. However, there are some differences:[6]
- Middle manager is a semi-executive position – line managers are promoted to become middle managers. Thus, middle managers enjoy greater salary, benefits and a closer position to a boardroom.
- System of subordination – line managers are subordinate to middle managers. Middle managers are responsible for large teams and are unable to control performance of every single individual. Thus, direct or line manager measures the team performance and reports to the middle manager.
- Set of duties – unlike line managers, who have a clear procedure of work and set of duties, middle managers have only target goals. The way of achieving those goals is decided by the manager independently.
Criticism[edit]
The role of middle management is subjected to a number of criticisms. This position is often seen as unnecessary and middle managers are blamed for holding back the organization from achieving its full potential and using the influence for their own purposes.
Influence[edit]
Middle management is often accused of possessing too much influence. Their centric position in an organization allows to influence strategy and actions in «both upward and downward direction».[5] When supplying information to the executive level, middle managers interpret it subjectively and may insinuate it with their own opinion and evaluation.[9] Further, proximity to the boardroom makes it easy for the manager to promote their own interests, by «synthesizing» the information and presenting data from a certain strategic perspective.[10] The same level of influence can be exploited by a middle manager towards the lower staff. Driven by the reasons of maintaining a reputation, strengthening the power and influence, middle manager may introduce company’s major strategic decisions in a light, beneficial way for their designs.[11]
Resistance[edit]
Middle managers’ reluctance to lose control in their teams and satisfaction with a settled situation could lead to their resistance in any changes in the strategy or direction of an organization. Usually, the resistance does not take an aggressive form such as refusal to carry out tasks or unconcealed confrontation, but result in a lack of support and eagerness to convey only those tasks, impact of which is clearly visible to the top management.[12] This creates barriers to a growth of a company and lags the overall working process.
Necessity[edit]
The overall necessity of middle managers in an organization is questioned. They are said to be too costly, non-effective and constantly underperforming employees. It has been stated[by whom?] that middle managers do not carry out their main duties of linking the organization and reporting effectively, which leads to a block of communication between different levels of staff.[13] Thus, as rapid growth of globalization put pressures on businesses in terms of cost effectiveness and speed of information flow within the organization, middle management make companies less flexible and competitive.[14]
Future[edit]
Development of information technology enabled an increase in the span of control and reduced the need for middle management. Moreover, an increasingly big number of modern organizations become flatter and downsized in the pursuit of flexibility, higher competitiveness and innovation. According to David Williams, flat organizations promote greater intercommunication and efficiency of the workers.[15] As a result, many organizations are being restructured, middle management is being reduced and their roles are thought to be out-dated and unnecessary.
At the same time, there is still a need in a middle manager as an employee and they continue playing a significant role in organizations, specifically in setting an overall strategy and targets.[16] Changes in the global market forced them to become more flexible, stress-resistant, acquire new skills.

Управленческие решения, принимаемые в организации, являются практически центральным звеном менеджмента компании. Основные функции, в конечном счете, можно свести к подготовке, принятию и реализации решений.
При этом следует отметить, что руководитель является центром управленческого аппарата и исполнительным органом, отвечающим за текущую деятельность всего предприятия.
Деятельность руководства среднего звена
Всю деятельность в компании можно подразделить на два уровня руководства: высшее руководство и работа руководителем среднего звена.
От деятельности управления в среднем звене, то есть от начальников отделов и различных подразделений компании, в итоге зависит успешная деятельность всей фирмы.
Общее представление о сущности
Руководитель среднего звена — это человек, который представляет собой посредника между высшим руководством компании и низшими звеньями. В свою очередь, менеджер среднего звена подготавливает информацию для высшего руководства, а также доводит эти решения до сотрудников низших звеньев в виде конкретных поставленных задач.
Таким образом, руководитель среднего звена — это директор (начальник) подразделения (отдела, филиала) компании, имеющий в своем подчинении несколько сотрудников. При этом количество сотрудников в подчинении не имеет значения. Их может быть и 2 человека, а может быть и 10.
Наиболее типичные должности руководителей среднего звена следующие: заведующий отделом (сбыта, продаж), управляющий по сбыту, директор филиала. Специфика деятельности в рамках должности определяется сутью работы подразделения и особенностями самой организации.
Роль
В современных условиях кризиса компании в России пытаются видоизмениться, адаптироваться с целью выживания в тяжелых экономических условиях. При этом в организации может меняться многое — от структуры до пространственной организации — с целью экономии. В таких случаях обязанностью руководителя среднего звена выступает связующая роль между идеями высшего руководства и их внедрением среди исполнителей. Менеджер среднего звена должен понятно и просто донести до своих сотрудников, чего же желает начальство. Только в случае правильного донесения такой информации возможен успех фирмы и ее «выживание» на рынке.
Основополагающей ролью менеджера среднего звена выступает эффективное руководство своим звеном (отделом) в компании, а также доведение сведений и приказов до своих подчиненных от высшего руководства. Он выступает своеобразным проводником идей, целей, миссий, задач и планов к исполнителям от начальства. Руководитель среднего звена реализует стратегическую миссию компании в конкретные практические действия.
Однако такое возможно только в случае правильного и своевременного обучения и повышения квалификации начальника.
Рассмотрим роль руководителя среднего звена в медицинской организации. В настоящее время для руководителей среднего звена в упомянутых организациях основным направлением их деятельности выступает усовершенствованное и качественное обеспечение лечебного процесса. Поэтому руководитель среднего звена — это человек, который обязан иметь полную информацию о потенциале каждого из своего сотрудников, об их личностных и ролевых особенностях, предпочтениях, интересах, карьерных планах. Такая информация позволит ему оценить соответствие своих сотрудников занимаемой должности в медицинском учреждении, что непосредственным образом влияет на эффективность лечебно-оздоровительного процесса.
Подготовка и обучение
Задачей любой компании для достижения ее конечных целей является в итоге наличие грамотных специалистов через организацию такого процесса, как подготовка руководителей среднего звена.
В случае, если у руководителя среднего звена не получается управлять своими подчиненными, то высшее начальство будет оценивать именно его качества и способности, а в случае необходимости направит на повышение квалификации.
Обучение руководителей среднего звена, как правило, включает следующие блоки знаний:
- приобретение и развитие навыков управления (уменение управлять персоналом, правильно подбирать кадры, своевременно мотивировать сотрудников);
- обучение навыкам коммуникации (умение публично выступать, предотвращать конфликты, эффективно взаимодействовать);
- совершенствование личностных качеств (психологические особенности, стремление к личному росту и совершенствованию карьеры).
Основные требования
Руководитель среднего звена — это специалист, которому необходимо иметь до 400 умений и навыков. Именно на них формируются основные требования к представителям среднего звена: руководитель организации, подразделения, аппарата управления должен иметь не только специальную, но и управленческую подготовку.
Менеджер должен обладать следующими умениями:
- руководить людьми;
- планировать и организовывать работу;
- подготавливать, принимать управленческие решения и организовывать их выполнение;
- привлекать подчиненных к активному участию в подготовке решений по различным направлениям деятельности;
- контролировать ход выполнения работ по реализации решений;
- правильно распределять обязанности между своими заместителями, помощниками и подчиненными;
- формулировать и выбирать стратегические направления деятельности организации, аппаратов управления и сосредоточивать на их решении основное свое внимание;
- изучать и правильно оценивать результаты исследований общественного мнения;
- изучать и правильно оценивать результаты социологических исследований;
- пользоваться услугами консультантов по вопросам управления;
- создавать положительный социально-психологический климат в коллективе;
- организовывать свой труд и труд подчиненных (организовывать рабочие места, условия труда, изучать передовые приемы выполнения работ, учитывать и анализировать затраты рабочего и нерабочего времени, планировать свое время и т.п.);
- разрабатывать критерии и показатели оценки работы подчиненных.
Руководитель должен обладать следующими управленческими навыками:
- аналитическими, которые представляют собой способности руководителя анализировать информацию, понимать соотношение между частями и единым целым, устанавливать взаимосвязи, выявлять как трудности, так и благоприятные возможности, формулировать выводы для принятия решений и составления планов;
- административными, к ним относят навыки по сбору, обработке и анализу информации и осуществлению на ее основе функций управления;
- коммуникативными, т. е. навыками, которые необходимы для правильного понимания окружающих, эффективного взаимодействия с ними. Одним из наиболее важных коммуникативных навыков является навык правильного общения с людьми;
- техническими, т. е. способностью выполнять определенную конкретную работу: например, обучать своих подчиненных их обязанностям и представлять руководителям информацию о проблемах, возникающих в процессе работы.
Должностные обязанности
Должностные обязанности менеджера среднего звена:
- организация технологии работы подразделения, за которое он отвечает;
- определение и оптимизация организационной структуры подразделения;
- рациональное делегирование полномочий между сотрудниками подразделения;
- определение основных требований по должностям;
- разработка основных обязанностей по должностям;
- наделение подчиненных соответствующими правами;
- определение границ ответственности среди подчиненных;
- рациональная организация рабочего пространства и места;
- определение ключевых показателей работы подразделения в целом и каждого сотрудника в отдельности;
- формирование системы мотивации среди подчиненных;
- организация обучения подчиненных, повышения их квалификации;
- рациональный подбор и отбор кадров на должности в подразделении.
Формула эффективного руководства
Формула эффективного руководства достаточно проста и представлена в таблице ниже.
1. Не жалеть времени на планирование своей деятельности. |

Выводы
Руководители среднего звена в компаниях на сегодняшний день являются центральным звеном, так как выполняют посредническую функцию между высшим руководством и исполнителями «снизу». При этом от того, насколько точной и рациональной будет работа именно среднего звена, зависит продуктивность и эффективность всего процесса.
Менеджером среднего звена, как правило, называют человека, которые руководит в компании одним из направлений или отделом. Это довольно сложная работа — с одной стороны, такой управленец является руководителем в классическом понимании слова, который обязан выстраивать систему мотивации, создавать команду, контролировать результаты. С другой стороны, он сам подчиненный — стратегические решения принимают топ-менеджеры, чтобы воплощать в жизнь свои идеи, приходится развивать навыки переговоров и презентаций.
Кто такой менеджер среднего звена: в чем разница между ним и топ-менеджером
Должности руководителей среднего звена зависят от размера компании, какой-то четкой градации нет. В крупной организации таким менеджером будет руководитель отдела, который подчиняется директору направления. Если компания небольшая, то менеджером среднего звена называют уже руководителя направления, а подчиняется он собственнику. Например:
- Крупная финансовая компания. Руководитель учебного центра — менеджер среднего звена. Директор по HR и развитию персонала — его шеф и топ-менеджер.
- Небольшая компания. Руководитель ИТ-направления является менеджером среднего звена, подчиняется напрямую собственнику.
«Средним» такого управленца называют из-за расположения его должности в иерархии компании — до топ-уровня еще не добрался, но уже руководит людьми. Типичные должности для менеджера среднего звена — директор филиала, руководитель направления, руководитель отдела.
Руководитель среднего звена, как правило, руководит сложившейся системой, обеспечивает ее работоспособность. В отличие от топ-менеджера, который развивает и обновляет систему.
Что ждут от руководителя среднего звена
Чтобы занять позицию менеджера среднего звена, сотрудник должен соответствовать определенным требованиям. Кроме специфических, присущих конкретной отрасли, существуют и универсальные требования к таким специалистам. Вот что обычно требуют от менеджера среднего звена:
Собирать и формулировать требования от топ-менеджмента. Цели в компании ставит топ-менеджер, директор направления. Задача управленца — уточнить их и убедиться, что все понято верно. Чтобы быть эффективным, управленцу нужно развивать навыки уточнения требований и анализа задач.
Планировать работу. После сбора требований управленец должен составить реалистичный план работы с учетом количества персонала в подчинении, их производительности, наличия ресурсов.
Организовать работу и уметь договариваться. Особенность работы в среднем звене заключается в том, что руководит такой менеджер своим отделом, но для выполнения задач ему нужно привлекать и сотрудников из смежных направлений. Значит, придется учиться не только приказывать, но и договариваться.

Мотивировать людей. Чтобы стать эффективным руководителем, придется развивать навыки эмпатии, научиться чувствовать настроение подчиненных, поддерживать их в сложные моменты.
Контролировать работу. Нужно настроить процесс так, чтобы вы в любой момент могли уточнить, на каком этапе выполнения находится любая задача.
Разрабатывать критерии оценки персонала. Вы должны понимать, каким образом оценивать ваших сотрудников. Идеально, когда есть система KPI — тогда управленцу достаточно будет изучить отчет, чтобы понять, насколько эффективен сотрудник.
Создать систему роста для подчиненных. Чтобы сотрудники не испытывали последствий профессионального выгорания, нужно создать систему развития. Хорошо, если люди понимают, куда стремиться и что изучать, чтобы вырасти в должности и справляться с задачами.
Принимать сложные решения. Руководитель среднего управленческого звена должен выполнить задачи, поставленные топами. Конечно, лучше поддерживать персонал и выстраивать доверительные отношения, но иногда приходится принимать сложные управленческие решения. К этому тоже нужно быть готовым.
Разбираться в отрасли. Есть мнение, что руководитель может быть универсалом — сегодня он эффективно работает в отрасли финансов, завтра переходит в производство и все равно показывает отличные результаты. Однако от управленцев все чаще требуют не просто навыков руководства, а опыта работы в конкретной отрасли и знания ее особенностей.
Должностные обязанности
Стандартный перечень обязанностей для руководителя среднего звена такой:
- Организовать работу отдела.
- Постоянно оптимизировать производственный процесс.
- Распределять задачи между сотрудниками.
- Определять границы ответственности персонала.
- Определять требования к должностям.
- Организовать систему отбора сотрудников.
- Организовать работу персонала — подготовить их рабочие места, убедиться, что им достаточно ресурсов.
- Мотивировать персонал.
- Обучать сотрудников самостоятельно или при помощи сторонних экспертов.
- Организовать систему повышения квалификации.
Ключевые навыки руководителя среднего звена
Аналитика. Управленец должен быстро и эффективно анализировать информацию, обладать системным мышлением.
Технические навыки. Нужно уметь выполнять основную работу руководителя, например, составлять инструкции для повторяющихся задач.
Переговоры. Работа менеджера — постоянные коммуникации. Придется научиться определять приемы манипуляции, противостоять им, использовать их при необходимости.
Генерация идей. Чтобы расти, менеджеру среднего звена следует развивать креативное мышление. Например, овладеть приемами мозгового штурма, отбора идей и их итогового анализа.
Обучение. Важное отличие исполнителя от руководителя — первый делает, второй делает и учит. Нужно научиться передавать знания и навыки, повышать квалификацию подчиненных, заниматься их развитием.
Как развиваться руководителю среднего звена, чтобы стать топ-менеджером
Универсальной инструкции не существует, но вот что точно пригодится при составлении карьерного плана.
Развивайте мягкие навыки. Их важность для руководителя подтверждают десятки исследований. Например, эксперты McKinsey & Company утверждают, что к 2030 году до 800 млн работников по всему миру могут потерять свои рабочие места из-за роботов. Техническую работу будут выполнять алгоритмы, в людях же, и особенно в руководителях, будет цениться эмоциональный интеллект — умение понимать свои и чужие чувства и реагировать должным образом.
Составьте личный трекинг развития. Вам нужно развиваться интеллектуально и эмоционально, тренировать силу воли, практиковаться в коммуникациях.
Найдите баланс. Важно составить стратегию оптимального развития — расти в тех направлениях, которые нужны сейчас и в ближайшем будущем, но помнить о долгосрочной перспективе.
Контролируйте психическое состояние. Есть факторы, которые повышают риски профессионального выгорания. Важно анализировать свое психическое состояние, отслеживать ментальное здоровье, и не допускать большой усталости.
Научитесь входить в ресурсное состояние. Достигать высокого тонуса, создавать и поддерживать энергетический баланс.

Storming
It is one of the most difficult stages among five stages. Using the information that the teammates had shared with one another in the Forming Stage; the feedback is collected and shared on the basis of their real behaviour in their workplace or in the vicinity of their work place.
Norming
In this step, all those members of the teams who have already been cleared through various challenges and objectives on their journey to this stage, will be given unique scenarios and they have to come up with new strategies and new ways to tackle challenges. Performing
By the end of this stage, different team members would have sorted out their interpersonal issues and finally started to perform as a team. Adjourning
This is the last and final stage of the evolution of a team. The outcomes of these teams are used by others as reference for any such similar work to be done in the future.
